Longitudinal analysis (2012-2021) of diversity in top management of publicly traded companies in Brazil

Abstract

Objective: to analyze the characteristics of top management members of companies listed on B3 (Brasil, Bolsa, Balcão) and its changes over the 2012-2021 period from a diversity perspective.
Method: Using the Reference Forms available on the B3 website from 2012 to 2021, a sample of 555 public-held companies was obtained, representing 3,831 firm-year observations and 58,679 individual-firm-year observations. Based on this, the following research diversity variables were mapped: gender, age, educational background and academic degree, which were analyzed through descriptive statistics, chi-square tests, mean tests and multiple correspondence analysis.
Originality/Relevance: The exclusive focus on diversity characteristics, the period of analysis, the sample size and the year-by-year analysis are differential points in relation to the previous literature and crucial elements for obtaining new and solid evidence about the behavior of diversity over time. The research becomes even more relevant when finding different results from previous studies, particularly with regard to gender and academic degree.
Results: There were significant changes in the composition and profile of top management members of the publicly traded companies analyzed, suggesting an increase in diversity metrics. Specifically, there was an increase in female participation, average age and members holding a graduate degree. Moreover, there was a higher plurality of the educational background of members from top management.
Theoretical/methodological/practical contributions: It contributes to a social discussion by analyzing different aspects of diversity in order to demonstrate the importance of more diverse thinking in organizations in an emerging country. The new evidence leads to conclusions that differ from previous studies. In general, the present study shows that diversity is increasing at the top management, but many aspects still deserve attention and serious consideration for effective advances in diversity in organizations to happen.
